Abstract

This study seeks to examine the effect of High Performance Work System (HPWS) on Innovation Performance with the mediating role of Intrinsic Motivation and moderated by Individual-Organizational Fit in banking institutions in Batam City. Data was collected using a quantitative approach and Partial Least Square-Structural Equation Modeling (PLS-SEM) analysis taken from 350 respondents working in the banking sector. The findings of this study indicate that HPWS has a significant positive influence on Innovation Performance, both directly and through the mediation of intrinsic motivation. However, person-organization fit was found to have a significant negative moderating effect on the relationship between HPWS and intrinsic motivation. These results suggest that alignment of individual and organizational values is critical in maximizing the impact of HPWS on employee motivation and innovation.
